La s\u00e9rie en six parties pr\u00e9sente une s\u00e9rie de voix \u00e9minentes de l'industrie technologique, qui parlent des probl\u00e8mes qu'elles ont rencontr\u00e9s au cours de leur carri\u00e8re et donnent des conseils pratiques sur la fa\u00e7on dont les organisations peuvent les surmonter.<\/p>\n\n\n\n<p>L'\u00e9pisode de cette semaine \u00e9tait anim\u00e9 par Nabila Salem, pr\u00e9sidente de Revolent, qui s'est entretenue avec Stuart Mills, vice-pr\u00e9sident de Trailhead &amp; Ecosystems chez Salesforce, Olly Wynyard Gonfond de Indigenous Consulting de PWC, et Barbara Gottardi de Vanguard, une DSI et directrice non ex\u00e9cutive exp\u00e9riment\u00e9e depuis plus de 20 ans.<\/p>\n\n\n\n<p>Entre eux, ils ont pos\u00e9 (et r\u00e9pondu !) \u00e0 la question : cherchons-nous les talents au bon endroit ? Voici trois points essentiels \u00e0 retenir de leur discussion :<\/p>\n\n\n\n<h2 class=\"wp-block-heading\">Mythes autour de la technologie<\/h2>\n\n\n\n<p>L'\u00e9pisode de cette semaine a commenc\u00e9 par d\u00e9passer certaines id\u00e9es fausses qui existent actuellement dans l'industrie, notamment en ce qui concerne la diversit\u00e9. Stuart a commenc\u00e9 par une remarque int\u00e9ressante sur ce \u00e0 quoi ressemblent les gens dans la tech. \"Je pense que le premier mythe qui devrait \u00eatre bris\u00e9 est que tout le monde me ressemble ! Ce que je veux dire, c'est que l'id\u00e9e que ce ne sont que des hommes blancs est un mythe. Il y a une diversit\u00e9 incroyable dans la technologie, elle doit s'am\u00e9liorer et augmenter, absolument. Mais ce \u00e0 quoi ressemble une personne typique de la technologie est un mythe, et cela inclut aussi le fait que tu viennes de n'importe quel milieu. Ce que j'ai d\u00e9couvert dans mon travail, c'est que les gens peuvent venir de n'importe quel milieu - les dipl\u00f4mes de philosophie, tout comme les dipl\u00f4mes d'informatique, sont vraiment importants.\"<\/p>\n\n\n\n<p>Olly est d'accord et ajoute : \"Il y a beaucoup d'id\u00e9es fausses sur le type de personne qui convient \u00e0 la technologie et, malheureusement, beaucoup d'id\u00e9es fausses sur ce que la diversit\u00e9 et l'inclusion signifient vraiment et comment elles deviennent une r\u00e9alit\u00e9 sur nos lieux de travail. Et d'apr\u00e8s mon exp\u00e9rience, ce genre d'id\u00e9es fausses provient de malentendus vraiment profonds. Je ne crois pas que les gens sortent du lit avec une mission de misogynie ou de racisme tous les matins, mais leur manque d'exposition, leur manque de sensibilisation, leur manque de s\u00e9curit\u00e9 culturelle signifie que leur ignorance peut avoir des sortes d'effets r\u00e9els et dommageables sur les personnes qui essaient de percer dans cette industrie.\"<\/p>\n\n\n\n<p>Barbara a ajout\u00e9 que ce ne sont pas seulement les personnes travaillant dans la technologie qui ont chang\u00e9, mais aussi les r\u00f4les disponibles. Elle a ajout\u00e9 : \"Je pense que les filles aiment bien l'id\u00e9e des carri\u00e8res STEM, mais elles ne veulent pas rester devant l'ordinateur et coder toute la journ\u00e9e. Et je pense que c'est ce qui a vraiment chang\u00e9 dans la technologie. Ce n'est plus seulement quelqu'un dans une pi\u00e8ce avec du code, mais c'est bien plus grand que cela. Si tu penses \u00e0 tous les projets de transformation que nous menons dans de nombreuses organisations, la cl\u00e9 du succ\u00e8s est en fait d'avoir des \u00e9quipes interfonctionnelles o\u00f9 les affaires et la technologie deviennent une seule et m\u00eame \u00e9quipe, au service d'un client. Je pense que les comp\u00e9tences \u00e9voluent et qu'elles sont tr\u00e8s diff\u00e9rentes. Et je pense que ne pas \u00eatre seulement un codeur pour se concentrer sur la derni\u00e8re technologie cool devient un avantage, car ce n'est pas forc\u00e9ment ce que les clients veulent vraiment.\"<\/p>\n\n\n\n<h2 class=\"wp-block-heading\">Dis-le comme tu le penses<\/h2>\n\n\n\n<p>Barbara a ensuite d\u00e9plac\u00e9 la conversation sur la valeur de l'authenticit\u00e9 pour encourager un meilleur \u00e9quilibre en mati\u00e8re de diversit\u00e9. \"Je pense que le message doit \u00eatre signifi\u00e9\", a-t-elle dit. \"C'est facile de dire 'Je veux augmenter ma diversit\u00e9', mais si tu ne vis pas selon les valeurs, tu vas te faire d\u00e9masquer tr\u00e8s vite. Je suis s\u00fbre que nous nous sommes tous retrouv\u00e9s dans une situation o\u00f9 quelqu'un veut diriger son flux de diversit\u00e9 et d'inclusion parce que cela lui donnera bonne mine, mais il n'en a pas la moindre id\u00e9e <em>pourquoi<\/em> ils devraient le faire. Et cela ne fonctionnera jamais. Je pense, d'apr\u00e8s mon exp\u00e9rience, que ce n'est pas quelque chose qu'une seule personne peut faire. Je pense que c'est une chose qu'une personne peut impulser si elle comprend et croit fermement que c'est la bonne chose \u00e0 faire. Mais ensuite, tu dois vraiment encourager et donner les moyens \u00e0 chaque personne de l'organisation de faire la diff\u00e9rence.\"<\/p>\n\n\n\n<p>Olly n'a pas h\u00e9sit\u00e9 \u00e0 donner des exemples de pr\u00e9jug\u00e9s dont il a \u00e9t\u00e9 t\u00e9moin en tant qu'employ\u00e9 aborig\u00e8ne \u00e0 la peau claire en Australie, en postulant \u00e0 des r\u00f4les identifi\u00e9s pour les personnes issues des Premi\u00e8res Nations. \"J'ai vu des gens d\u00e9\u00e7us que la personne interview\u00e9e ne soit pas \"plus noire\", \u00e0 quoi bon avoir une cible pour les Aborig\u00e8nes, si elle ne <em>regarde<\/em> comme nous avons des Autochtones ? C'est une vision tr\u00e8s \u00e9troite de la raison pour laquelle tu fais ces choses.\" Essentiellement, toute avanc\u00e9e vers le nivellement par le haut doit \u00eatre plus qu'une simple politique, mais un v\u00e9ritable changement culturel au sein de ton organisation, bas\u00e9 sur les avantages qu'apporte la diversit\u00e9, plut\u00f4t que sur ce \u00e0 quoi elle ressemble.<\/p>\n\n\n\n<h2 class=\"wp-block-heading\">Trouver des talents<\/h2>\n\n\n\n<p>Enfin, la conversation a port\u00e9 sur la fa\u00e7on de trouver de mani\u00e8re proactive les talents dont la technologie a si d\u00e9sesp\u00e9r\u00e9ment besoin parmi ces divers groupes. Apr\u00e8s que Nabila ait parl\u00e9 d'une politique consistant \u00e0 \"renvoyer l'ascenseur vers le bas\" pour les cadres sup\u00e9rieurs afin d'aider ceux qui sont au d\u00e9but de leur voyage, la conversation est pass\u00e9e aux autres diff\u00e9rentes fa\u00e7ons de s'impliquer dans la communaut\u00e9 technologique pour aider \u00e0 inspirer le changement.<\/p>\n\n\n\n<p>Stuart a parl\u00e9 de la fa\u00e7on dont les groupes de Salesforce touchent les diff\u00e9rentes communaut\u00e9s, mais aussi de l'importance de les faire travailler ensemble au final. Il a d\u00e9clar\u00e9 : \"Nous parlons beaucoup des groupes de ressources des employ\u00e9s dans le contexte de diff\u00e9rents groupes minoritaires en particulier, et nous essayons de vraiment penser \u00e0 des r\u00e9seaux de personnes. Par exemple, les minorit\u00e9s noires et asiatiques au Royaume-Uni et dans le monde entier. Je pense qu'avec toutes ces communaut\u00e9s diff\u00e9rentes, il s'agit de se demander comment cette contigu\u00eft\u00e9 se d\u00e9place ? Et ensuite, je pense que je consid\u00e9rerais presque le r\u00e9seau comme une r\u00e9flexion, comment pouvons-nous cr\u00e9er des programmes qui rassemblent des personnes de diff\u00e9rentes communaut\u00e9s de personnes ?\"<\/p>\n\n\n\n<p>Olly a conclu avec peut-\u00eatre le point parfait qu'en fin de compte, peu importe comment nous le faisons, c'est \u00e0 nous tous qu'il incombe de conduire ce changement. \"Nous avons maintenant toute une couche de technologie qui existe sous la surface.
